랜덤포레스트 기법을 활용한 산업별 근로자의 주도적 행동 예측 변수 분석

Abstract

본 연구는 산업별 근로자의 주도적 행동에 관한 예측 모형을 평가 및 제시하고 산업별 특성을 고려한 예측 요인의 특징을 살펴보는 데 목적이 있다. 이를 위해 한국직업능력연구원에서 제공하는 인적자본기업패널(Human Capital Corporate Panel, HCCP) Ⅱ차 WAVE 2차년도 자료 9,516개를 사용하였다. 머신러닝 기법 중 하나인 랜덤포레스트를 활용하여 주도적 행동을 예측할 수 있는 조직과 관련된 변수 102개를 연구 모형에 적용하였다. 제조업, 금융업, 비금융업 근로자의 주도적 행동을 예측하는 변수는 산업별로 다르게 나타냈으며, 중요도 상위 10개 변수 중 공통 변수의 특성과 산업별 예측 변수 영역의 차이점을 비교하였다. 연구결과를 바탕으로 인적자원관리 측면에서 조직성과에 긍정적인 영향을 미치는 주도적 인재를 양성 및 관리할 수 있는 방안에 대해 시사점을 논의하였다.

This study aims to evaluate the predictive model of proactive behavior by industry and then examine the characteristics of predictors considering the characteristics of the industry. The analysis used 9,516 data from the Human Capital Corporate Panel(HCCP) II WAVE in Korea Research Institute for Vocational Education & Training. We applied 102 organizational variables that can predict proactive behavior to the research model using Random Forest, one of the machine learning techniques. Variables predicting the proactive behavior of workers in the manufacturing, financial, and non-financial differ by industry. The difference between variable characteristics and variable regions is compared, and the importance of 10 variables is focused on variables. Based on the results, human resource development and human resource management plans for proactive behavior that positively affects organizational performance in terms of human resource management were discussed as implications.
