공식훈련과 비공식학습의 숙련효과 : 생산직근로자의 경우

Abstract

본 연구는 한국직업능력개발원의 「인적자원개발패널」자료를 이용하여 생산직 근로자들의 공식훈련 비공식학습이 숙련에 미치는 영향에 관한 실증분석을 시도하였다. 본 연구는 비공식학습을 부수적 학습, 조직된 작업장학습, 반성적 사고를 촉진하는 근로자 의사결정참여 등으로 구분하고 다음과 같은 가설들을 설정하였다: (1) 공식훈련이 정(+)의 숙련효과를 가질 것이다, (2) 부수적 학습이 정(+)의 숙련효과를 가질 것이다, (3) 조직된 작업장학습이 정(+)의 숙련효과를 가질 것이다, (4) 반성적 실행을 촉진하는 근로자의 직접적 의사결정참여가 정(+)의 숙련효과를 가질 것이다. 그리고 공식훈련이 비공식학습의 숙련효과에 어떤 조절효과를 가질 것인가 탐색 과제로 설정하고 있다. 분석결과는 공식훈련과 부수적 학습, 근로자 의사결정참여 등의 숙련 효과는 통계적으로 유의한 정(+)의 값을 가지고 있으나 조직된 작업장학습의 숙련효과가 통계적으로 유의한 부(-)의 값임을 보이고 있다. 공식훈련은 비공식학습의 숙련효과에 대해 통계적으로 유의한 정(+)의 조절작용을 하고 있지 않았다. 마지막으로 정책적 시사점과 한계가 논의되었다.

This study examines the skills effects of the blue-collar workers' formal training and informal learning, utilizing HCCP in KRIVET. Classifying the informal learning into incidental learning, organized workplace learning, learning based on reflective practice facilitated by workers' involvement, this study set the following hypotheses: (1) formal training will have a positive effect on skills, (2) incidental training will have a positive effect on skills, (3) organized workplace learning will have a positive effect on skills, (4) workers' involvement will have a positive effect on skills. Additionally, this study explores task whether formal training will have a positive moderate effect between the informal learnings and skills. The empirical results of this study show rather mixed results. Formal training, incidental training, and workers' involvement have statistically significant positive skills effects, but organized workplace learning does not. And, formal training does not have a positive moderate effect. Finally, the implications and the limitations of this study are discussed.
