인적자원의 개발 및 관리와 기업성과

Abstract

본 연구는 기업의 성과를 재무성과, 경영성과, 조직효과성의 다차원 구조로 이해하고 각각의 차원별로 성과지수를 개발하였다. 기업의 인적자원시스템 또한 인적자원 개발, 평가 및 보상, 인적자원부서 역량의 복합구조로 파악하여 개별 인적자원지수와 종합 시스템지수를 개발하였다. 이를 바탕으로 기업의 인적자원 투자가 이후의 재무성과, 경영성과, 그리고 조직효과성에 미치는 영향을 분석하였다. 인적자원 및 성과 지수의 개발을 위해서는 요인분석을 활용하였고, 인적자원 개발 프로그램 및 관리 제도가 기업성과에 미치는 효과의 추정에는 회귀분석(OLS)을 사용하였다. 분석자료는 한국직업능력개발원의 「인적자본기업패널(HCCP)」1차(2005년) 및 2차(2007년) 조사 자료와 해당년도 한국신용평가정보(주)의 기업 재무자료를 사용하였다. 분석결과에 의하면, 전체 시스템으로서의 기업의 인적자원 개발 및 관리 수준이 높을수록 재무, 경영 및 조직효과성 차원 모두에서 기업의 성과가 높아진다.

This study develops the indexes for the financial performance, operational performance, and organizational effectiveness of the firm, and those for human resource development, performance evaluation & compensation, the competence of human resource management(HRM) division, and overall human resource system, with the view that business performance and human resource development & management system are multi-dimensional. Using these indexes developed via factor analysis, this paper examines the effect of the firm's investment in human resource development and management on the three dimensions of business performance, that is, financial performance, operational performance, and organizational effectiveness of the firm. Empirical analyses are based on data from the first(2005) and second(2007) wave of Human Capital Corporate Panel(HCCP) surveyed by Korea Research Institute for Vocational Education & Training(KRIVET) and the firms' financial information in 2005 and 2007 provided by Korea Information Service(KIS). OLS regression analyses reveal that the firm's level of human resource development and management as a system has a positive impact on financial and operational performance and organizational effectiveness of the firm.
