기업의 혁신성이 교육훈련투자와 조직성과에 미치는 영향

Abstract

본 연구의 목적은 기업의 혁신성과 교육훈련투자, 조직몰입, 조직성과와의 관계를 밝히는데 있다. 주요 연구 내용은 혁신성이 교육훈련과 조직몰입에 영향을 미치는가, 교육훈련투자가 조직몰입에 영향을 미치는가, 그리고 조직몰입이 조직성과에 영향을 미치는 가를 분석하는 것이다. 아울러 혁신성과 조직성과와의 관계에서 교육훈련투자, 조직몰입의 매개효과가 있는지를 분석하는 것이다. 연구를 위해 한국직업능력개발원에서 2009년에 실시한 인적자원기업패널 조사대상 기업 473개 중 분석이 가능한 제조업 307개 기업을 대상으로 회귀분석과 경로분석을 실시하였다. 분석결과 혁신성은 1인당 교육훈련비와 조직몰입도에 정(+)의 영향을 미치며 1인당 교육훈련비는 조직몰입도와 1인당 매출액에 정(+)의 영향을 미치는 것으로 분석되었다. 한편 조직몰입도 역시 1인당 매출액에 정(+)의 영향을 미쳤다. 1인당 교육훈련비와 조직몰입도는 혁신성과 1인당 매출액의 관계를 부분적으로 매개 하는 것으로 밝혀졌다.

The purpose of this study was to identify the relationships among educational investment, organization commitment, and organizational performance according to companies' levels of innovative culture. The focus of this study are to examine direct and indirect impact of innovation on organizational performance. The indirect measures for this study are educational investment, and organizational commitment. Human Capital Corporate Panel Survey(HCCP, 2009) data collected by the Korean Research Institute for Vocational Education and Training(KRIVET) were utilized. Data were analyzed using Regression and Path Analysis technique. Analysis reported that innovation level of companies has positive relationship with educational investment and organizational commitment. Educational investment also has positive relationship with organizational commitment. And organizational commitment with organizational performance. The result showed that educational investment and organizational commitment partially mediated the relationship between innovation and organizational performance.
