HRM 상에서 조직 변화가 교육훈련에 미치는 영향 분석

Abstract

HRM은 기업 조직의 목표를 제대로 달성할 수 있도록 조직 내부역량을 강화할 수 있는 수단으로 작용하고 있다. 이러한 HRM 상에서 기업 내 교육훈련에 영향을 주는 조직 변화의 주요한 요인들을 제대로 파악하지 못하여 내부역량 강화수단으로서의 역할을 하지 못하고 있다. 본 연구에서는 이러한 차원에서 한국직업능력개발원이 인적자원기업패널(HCCP; Human Capital Corporate Panel) 3차 조사자료를 이용하여 HRD 상에서 기업 내의 조직 변화가 교육훈련에 대해 영향을 줄 수 있는 여러 가지 변화요인을 파악하기 위하여 연구모형을 설계하고 가설을 설정하였다. 그리고, 설정한 연구가설을 검증하여 HRM 상에서 기업 내의 조직 변화에 따르는 교육훈련이 원활하게 이루어질 수 있는 방안 마련을 위한 시사점을 도출하였다. 시사점을 도출한 결과, 근로자의 교육훈련에는 조직 변화 중에서 지식관리방식, 업무수행방식, 인력배치의 변경 여부 등이 주로 영향을 미치는 것으로 나타났다.

HRM makes the organization can achieve their goals by enhancing their internal capabilities. But the main factors that make an impact on the organization's education and training system have not been figured out. Consequently HRM has not been operated properly as a means to enhance internal capabilities. In this regard this study is designed to figure out the main factors of the organizational changes in the HRM which can affect organization's education and training system. And this study used data from the third year Human Capital Corporate Panel(HCCP) of the Korea Research Institute for Vocational Education and Training(KRIVET). To come up with effective counterplans for the education and training system, which is affected by the organizational change in the HRM, the implications were derived from the empirical analysis. According to the results, the main factors that make an impact on the education and training system are figured out as follows. First, the changes in the way of knowledge management. Second, the changes in the way of performing task. Third, the changes in the placement of staffing.
